This research paper aim to improve and generate a new performance appraisal model among network engineers in a hazardous work environment for a humanitarian organization. The study subobjectives are to identify key performance indicators (KPIs) and variables that contribute to network engineer performance and job satisfaction. A mixed-methods approach was employed, combining qualitative data from interviews, focus groups, and case studies, with quantitative data collected through surveys. Thematic analysis of the qualitative data revealed the strengths and weaknesses of the current appraisal system and emphasized the need for a comprehensive and fair performance appraisal model aligned with organizational goals that can show the actual contribution of the network engineer. Moreover, inferential statistical analysis demonstrated a significant positive correlation between network performance and the metric key performance indicators. Additionally, indicators contributing to job satisfaction included salary and benefits, work-life balance, challenging projects, positive work environment, and supportive management and colleagues. These findings were integrated into a structural equation model (SEM) to improve the understanding of network engineer performance. The study concludes by proposing checklists to be filled quarterly to assess overall network performance and on a task or incident basis.en_US
